月1で連載させて頂いているNPO法人「2枚目の名刺」さんで外部寄稿させて頂いた記事が公開されました。

【書評】チームのことだけ、考えた

こんにちは、ライターの勝木健太です。京都大学卒業後、新卒で三菱東京UFJ銀行に入社し、現場、本部と合わせて4年間勤務。現在は外資系コンサルティングファームにてコンサルティング業務に従事する一方、コラムニストなどの活動も行っています。本日は、サイボウズ株式会社の代表取締役を務める青野慶久さんの著作「チームのことだけ、考えた（ダイヤモンド社）」の書評を書かせて頂きます。内容の詳細部分については、実際に購入してから読んで頂くとして、今回は、個人的に特に素晴らしいと感じた、従業員の「幸せ」を重視するサイボウズの企業カルチャーについて掘り下げてみたいと思います。

著者紹介

著者の青野慶久氏は、大阪大学工学部情報システム工学科卒業後、松下電工（現パナソニック）を経て、1997年8月愛媛県松山市でサイボウズを設立し、2005年4月代表取締役就任。社内のワークスタイル変革を推進し、離職率を6分の1に低減するとともに、3児の父として3度の育児休暇を取得したことでも知られ、総務省ワークスタイル変革プロジェクトの外部アドバイザーやCSAJ（一般遮断法人コンピュータソフトウェア協会）の副会長としても　活躍されている方です。

サイボウズは従業員の「幸せ」を追求する

会社組織として、数多くの先進的な制度を整備していることで知られるサイボウズですが、特筆すべき点は、従業員の「幸せ」を重視する企業カルチャーを備えていることでしょう。多くの場合、企業経営を行うにあたっては、利益の追求を重視し、株主価値の向上に力点を置くものですが、サイボウズは違います。サイボウズは利益よりも社員の「幸福」を重視しており、驚くべきことに、青野社長もここ数年、株主総会の冒頭で、「サイボウズは売上や利益の最大化は目指しません。優れたグループウェアを作り、世界中のチームワーク向上を実現することにこだわります」と宣言しているのです。

従業員の「幸せ」が企業の業績に大きな影響を与える

青野社長も本書のなかで述べていますが、株式会社である以上、株主を大切にしなければならないことは言うまでもありません。しかし、株主を満足させることに加え、従業員の「幸せ」を追及することが、企業の業績にポジティブな影響を与えることが様々な研究から明らかになっています。幸福学の世界的権威として知られ、グーグルやコカコーラのアドバイザーも務めるショーン・エーカー氏によれば、「ポジティブな状態にある脳は、ネガティブな状態の時よりも生産性が37%、販売成績が37％向上する」ことがわかっているそうです。また、ミシガン大学スティーブンMロス・スクール・オブ・ビジネスのポジティブ組織研究センターが高業績企業の秘訣を調査したところ、「幸福感を抱く社員は、そうでない人に比べて、長期にわたって高いパフォーマンスを上げる」ことが明らかになっています。

経営の神様”が重視する従業員の「幸せ」

サイボウズ以外で、従業員の「幸せ」を追及している企業としては、京都市に本拠を置く世界的企業、京セラを挙げることができます。京セラは経営理念として、「全従業員の物心両面の幸福を追求すると同時に、人類、社会の進歩発展に貢献すること」を掲げているのです。

また、京セラ、KDDIの創業者で、”経営の神様”として称される稲盛和夫氏は、会社更生法の適用を受けた日本航空（JAL）の再建を引き受けた際、以下のように述べたそうです。

「経営の目的は、全従業員の物心両面の幸せの一点に絞ります。株主のためとかは一切ない。従業員が幸せになれば、サービスも向上し、業績も上がる。結果、株主価値も上がる。

お客様も株主も大事だが、一番大切なのは従業員

さらに、ソフトバンクの孫正義氏、ファーストリテイリングの柳井正氏と並び称される経営のカリスマ、永守重信氏も、企業経営を行うにあたって、従業員の「幸せ」を追及することの重要性を指摘しており、以下のように語っています。

「事業家にとって一番大切なことは、会社を潰してはいけないということ。会社を買って、『儲かったから、さよなら』なんてだめだ。お客様も株主も大事だけど、一番大切なのは従業員です。従業員を大事にできない経営者はだめだよ。

21世紀の企業の「あるべき姿」とは

これまでは企業経営にとって重要な資源として「ヒト・モノ・カネ」が挙げられてきましたが、世界的に著名な経営コンサルタントとして知られる大前研一氏によれば、世界中で1％以下の金利でカネが調達できる今、もはや「カネ」は経営に必須のものではなくなりつつあり、経営の要諦が「ヒト・モノ・カネ」から「ヒト・ヒト・ヒト」になりつつあると指摘しています。これからの時代はまさに「ヒト」であり、従業員の「幸せ」を重視する企業こそが、これからの時代を生き抜く企業と言えるのです。今後は、画一的なルールで従業員を「管理」するのではなく、ひとりひとりの可能性を引き出すようなマネジメント手法を確立することがますます重要になっていくことは間違いありません。本書を読むことで、サイボウズという企業についての理解が深まるのみならず、21世紀の企業の「あるべき姿」についても、多くの示唆を得ることができるはずです。是非とも、書店で手に取って一読してみてください。
